Show moreWhat motivates people, and when do they perform optimally at work? In this dissertation, a regulatory focus perspective is taken (RFT, Higgins, 1997) to provide answers to these important questions. The results of multiple studies, conducted in complex organizational environments are reported. In many of those environments, there is a clear preference for promotion oriented employees and leaders. Yet, many jobs contain both promotion and prevention tasks. The results show that the use of the prevention orientation contributes importantly to both individual and organizational performance. Show less

Show moreMuch of the previous work investigating the impact of honor on conflict management has focused on how people endorsing honor values respond to possibly offensive interactions. Despite the accumulation of this research, it is yet unclear why people endorsing the ideal of honor respond more fiercely after being offended. Moreover, hardly any systematic attempts have been undertaken to identify ways in which these negative ramifications of offensive encounters can be prevented or reduced. The discoveries made in the context of this dissertation paint a more balanced picture of the effect of honor concern on conflict management and inform us on possible avenues of effective conflict intervention. Show moreIn this dissertation I investigate how individuals respond to collective disadvantage from the perspective of regulatory focus theory. Regulatory focus theory distinguishes between two motivational systems: promotion focus, the system in charge of the approach of positive end-states, and prevention focus, the system in charge of the avoidance of negative end-states. In 7 studies I investigate the effects of promotion and prevention focus on 1) low status group members’ choice between seeking individual or group status improvement, 2) their level of commitment to collective status improvement and 3) the extent to which they see hostile forms of collective action (e.g. riots, sabotage) as justified. The results showed that activation of the prevention system (compared to activation of the promotion system) causes members of low status groups 1) to prefer collective status improvement over individual status improvement, 2) to commit to collective action when they value its goal, even when the likelihood of achieving this goal is low and 3) to come to see hostile forms of collective action as justified in order to reach group status improvement. I conclude that activation of the prevention system is more conducive to collective action than activation of the promotion focus. Show less

Show moreThe thesis examines the influence of group processes on the regulatory focus of individual group members. It is demonstrated that the group situation can affect group members' regulatory focus both in a top-down fashion (via the identitiy of the group) and in a bottom-up fashion (emerging from the group process). Furthermore, the influence of teams diverse in regulatory focus is examined, both in empirical and real-life teams(i.e. hockey teams). As a general result it was found that regulatory focus diversity can contribute positively to the performance of the team. All results are discussed in terms of their theoretical and practical implications. Show less
